Transformation of the corporate culture of ukrainian enterprises under martial law

Abstract. Introduction. The period of martial law in Ukraine has profoundly transformed how domestic enterprises function, reshaping their approaches to personnel management, organizational values, and development strategies. In this context, corporate culture emerges as a strategic tool that ensures business resilience, trust, and employee cohesion. Corporate culture evolves from a formal system of norms into an adaptive, human-centered mechanism that can maintain stability and motivation in crisis contexts.

Purpose. This article aims to analyze the transformation of corporate culture within Ukrainian enterprises during martial law, identifying the primary directions of its development as a factor of adaptation, resilience, and organizational effectiveness.

Results. The study reveals that the transformation of corporate culture is determined by the interaction of internal and external factors, including leadership style, organizational structure, value systems, digitalization, and socio-political challenges. The war has accelerated the shift toward humanizing management, embracing empathy-based leadership, encouraging corporate volunteering, and adopting digital communication tools. Companies are increasingly focusing on supporting employees, promoting openness, and fostering social responsibility. Five dominant trends emerged from the research: the strengthening of humanitarian and ethical values, the transition to partner-oriented leadership, the integration of digital platforms for internal communication, the expansion of corporate volunteering and civic engagement, and the formation of flexibility and adaptability as key cultural norms. These changes enhance employee loyalty, psychological well-being, and organizational stability overall.

Conclusions. Amidst wartime conditions, Ukrainian corporate culture is evolving towards a model rooted in trust, empathy, digital interaction, and social responsibility. This model serves as a vital source of resilience and competitiveness, ensuring organizational survival and post-war recovery. Further research should focus on developing tools for assessing cultural maturity and strengthening the digital and social components of corporate culture within crisis management frameworks.
